최근 우리나라 여성의 노동시장 참여는 크게 확대되고 있지만, 기혼여성의 경력유지는 아직도 노동시장의 사회구조 요인, 성차별 구조, 여성의 태도와 가치관 등의 요인으로 부진한 실정이다. 본 연구는 기혼여성의 경력유지 요인 중에서 최근에 급격하게 변화하고 있는 가족 내 역할 가치관인 성 역할 가치관에 주목하였다. 성 역할 가치관은 기혼여성의 노동시장 참여 결정에 중요한 역할을 하고 있으나, 기혼여성의 성 역할 가치관이 경력유지에 미치는 영향을 실증적으로 검증한 연구는 미흡한 실정이다. 이에 본 연구는 기혼여성의 성 역할 가치관이 경력유지에 미치는 영향을 실증적으로 분석하기 위하여, 한국여성정책연구원의 여성가족패널조사(Korean Longitudinal Survey of Women and Families)를 활용하여 패널 자료의 장점을 살린 역동적인 종단 분석을 하였다.
기혼여성의 개인특성에 해당하는 인구학적 코호트, 학력 수준 등과 심리 사회적 요인인 가치관 중에서 가족 내 역할 가치관인 성 역할 가치관이 경력유지에 미치는 영향을 분석하기 위하여 시간을 고려한 사건사분석(event history analysis) 방법을 적용하여 분석하였다. 분석대상은 기혼여성 중 첫 직장 경험이 있다고 응답한 집단으로 제한하여 SPSS 25 통계프로그램을 사용하여 기술통계 분석, 상관관계 분석, 집단별 차이 분석을 실행하였다. 사건사분석의 카플란마이어 방법(Kaplan-Meier method)으로 기혼여성의 경력유지 생존율을 분석하고, 콕스회귀분석(Cox regression analysis) 방법으로 기혼여성의 성 역할 가치관이 경력유지에 미치는 영향을 분석하였다.
주요 연구결과는 다음과 같다.
첫째, 기혼여성의 집단별 성 역할 가치관의 차이는 최근의 코호트일수록 학력 수준이 높은 집단일수록 성 역할 가치관의 성 평등인식이 더 높은 것으로 나타났다. 특히 세대별 성 역할 가치관의 차이가 학력 수준의 차이보다 더 뚜렷하였는데 이는 동시대의 사회문화적 영향력이 더 크다는 시사점을 얻을 수 있었다.
둘째, 기혼여성의 경력유지 생존 기간의 중위 수 추정값은 59개월로 분석되었고, 시각적인 추이로 기혼여성의 경력은 2년에서 5년 정도의 기간에 생존율이 가장 크게 하락하고, 8년 정도의 기간에 생존율이 안정적으로 유지되는 모습으로 나타났다. 그리고 특징적으로 2~3년제 초대졸 집단의 생존율이 6~7년 정도의 기간에서 급격하게 하락하는 모습으로 나타났다.
셋째, 기혼여성의 경우 최근 코호트일수록 경력을 유지할 확률이 높아지는 것으로 분석되었고 2~3년제 초대졸 집단이 경력을 유지할 확률이 가장 낮은 것으로 분석되었다.
넷째, 기혼여성의 성 역할 가치관은 경력유지에 유의미하게 영향을 미치는 것으로 나타났고 성 평등인식이 높은 집단은 성 평등인식이 낮은 집단과 비교하여 경력유지에 정적으로 영향을 미치는 것으로 나타났다. 최근 코호트의 성 평등인식이 낮은 집단과 비교하여 30대 이상 코호트의 성 평등인식이 높은 집단이 경력을 유지할 확률이 낮은 것으로 분석되었다. 즉 나이가 많은 코호트의 높은 성 평등인식은 최근 코호트의 낮은 성 평등인식만큼도 경력유지에 긍정적인 영향을 미치지 못하고 있다고 해석할 수 있다.
따라서 본 연구는 기혼여성의 집단별 성 역할 가치관의 차이를 분석하여 대상에 대한 이해를 넓히고 기혼여성의 성 역할 가치관이 경력유지에 미치는 영향력을 검증하였다. 본 연구의 결과를 통해 성 역할 가치관에 대한 폭넓은 인식이 확장되고 정규교육이나 진로와 경력 상담의 현장에서 기혼여성의 경력유지를 위한 정책이나 전략 개입의 방향성을 설정할 수 있게 되길 기대한다.
Although women's participation in the Korean labor market has recently been greatly expanded, the career retention of married women is still sluggish due to factors such as social structure factors in the labor market, gender discrimination structure, and women's attitudes and values. This study focused on gender role values, which are family role values that are rapidly changing in recent years, among the factors for maintaining the career of married women. Gender role values play an important role in determining the participation of married women in the labor market, but studies that empirically verify the effects of married women's gender role values on career retention are insufficient. Therefore, in order to empirically analyze the effects of married women's gender role values on career retention, this study utilized the Korean Longitudinal Survey of Women and Families of the Korea Women's Policy Institute to utilize the advantages of panel data. A dynamic longitudinal analysis was performed.
In order to analyze the effect of gender role values, which are family role values, on career maintenance among the demographic cohort corresponding to the individual characteristics of married women, educational level, and values, which are psychosocial factors, the event history analysis method was applied and analyzed. The analysis target was limited to the group of married women who answered that they had their first job experience, and descriptive statistical analysis, correlation analysis, and group-specific difference analysis were performed using the SPSS 25 statistical program. In addition, the Kaplan-Meier method of event history analysis was used to analyze the career retention survival rate of married women, and the Cox Regression Analysis method was used to analyze the effect of married women's gender role values on career retention.
The main research results are as follows.
First, as for the difference in the gender role values of married women by group, the more recent the cohort and the higher the educational level, the higher the gender equality perception of the gender role values. In particular, the differences in gender roles and values by generation were more pronounced than differences in educational level, suggesting that contemporary socio-cultural influence is greater.
Second, the median estimate of the career retention survival period of married women was analyzed to be 59 months, and as a visual trend, the survival rate of married women's careers fell the most in the period of 2 to 5 years, and the survival rate decreased the most in the period of about 8 years. showed that the survival rate remained stable. And characteristically, the survival rate of the first graduate group of 2-3 years showed a sharp decline in the period of about 6-7 years.
Third, in the case of married women, it was analyzed that the more recent cohorts, the more likely they were to maintain their careers, and that the first graduate group of 2-3 years were the least likely to maintain their careers.
Fourth, the gender role values of married women were found to have a significant effect on career retention, and the group with high gender equality awareness was found to have a positive effect on career retention compared to the group with low gender equality awareness.
And it was analyzed that the probability of maintaining a career in the cohort over 30s with high gender equality awareness was lower than the group with low gender equality awareness in the recent cohort. In other words, it can be interpreted that the older cohort's high perception of gender equality does not have a positive effect on career retention as much as the low gender equality perception of the recent cohort.
Therefore, this study broadened the understanding of the subject by analyzing the differences in gender role values by group of married women and verified the influence of married women's gender role values on career retention. It is expected that the results of this study will broaden the awareness of gender role values and set the direction of policy or strategic intervention for the maintenance of careers of married women in the field of regular education or career counseling.
