There are conflicts between generations in different countries. The values and ways of life of individuals existing in the country change as the historical flow of politics, economy, and culture changes. Each generation who lives with different experiences before and after the change has a different attitude of life. In addition, individuals and organizations function within the country and are influenced by national culture. While some countries show serious conflicts between generations, countries with a culture that values group harmony show minimal conflicts between generations, which may be a proof that generational and national cultural differences interact. Therefore, this study attempts to identify the factors that cause generational differences in national culture. According to a survey conducted by the Korea Institute of Health and Social Affairs, 75% of the respondents said that generational conflicts are serious in the workplace and society, and intergenerational conflicts appear to be a pattern of relationship conflicts in the workplace. Since national culture affects the style of leadership, decision-making, communication, and work style within the organization, this study believes that national cultural differences will play an important role in the pattern of conflict between generations within the organization. This study studied the effect of generational effects on organizational commitment using Hofstede's cultural dimension model for members of media companies. In order to find out the age effect and cohort effect, each group was divided into a 25 to 36-year-old group (candle generation), a 37 to 48-year-old group (IMF generation), and a 49 to 60-year-old group (democratic generation). As a result of the study, first, a One-way Analysis of Variance was conducted to find out the difference in national culture between generations, and statistically significant results were obtained at the level of power distance and collectivism. As a result of Bonferroni's post-test, there was a difference between the 25 to 36-year-old group (candlelight generation) and the 37 to 48-year-old group (IMF generation), and the higher the age group, the higher the power distance and collectivism acceptance. Second, a One-way Analysis of Variance was conducted to find out the difference in organizational commitment between generations, and all three elements of organizational commitment obtained statistically significant results. Third, a General Linear Model analysis was conducted to find out the effect of the interaction effect between generation and national culture on organizational commitment. The interaction effect between generation and national culture did not secure statistical significance. However, at the 90% confidence level, statistically significant results were obtained at the level of power distance. The main effects were confirmed at the level of generation and power distance. The higher the age group, the higher the organizational commitment, and the higher the acceptance of the power distance, the higher the organizational commitment.
This study verified the impact of generation and national culture on organizational commitment. The emerging NEW generation is forming new values, attitudes, and ways of life beyond national cultural differences according to the trend of globalization. Therefore, if you look at the differences and conflicts between generations as a comparison area between countries in response to these global changes, you will be able to conduct more in-depth generational research.
국가마다 세대 간의 갈등은 존재한다. 정치, 경제, 문화의 역사 흐름 변화에 따라 국가 안에 존립하는 개인들의 가치관과 삶의 방식들은 변화한다. 변화 이전과 이후의 다른 경험을 갖고 살아가는 각 세대들은 각기 다른 삶의 태도를 갖는다.
또한, 개인과 조직은 국가 내에서 기능하며, 국가 문화에 영향을 받는다. 세대 간 갈등양상이 심각하게 드러나는 국가가 있는 반면, 집단의 조화를 중시하는 문화를 가진 나라는 세대 간 갈등양상이 미미하게 나타나는 특징은 세대와 국가 문화 차이가 상호작용한다는 방증일 것이다. 따라서 본 논문은 세대 간 차이를 일으키는 요인을 국가 문화 차이에서 확인하려한다.
한국 보건사회 연구원 조사 결과, 직장과 사회 안에 세대 갈등이 심각하다고 답변한 응답자가 75%에 달했으며, 세대 간 갈등이 직장 내 관계갈등 양상으로 나타나고 있다고 조사했다. 국가문화가 조직 내 리더쉽의 스타일, 의사결정 방식, 의사소통, 그리고 업무 스타일에 영향을 주기 때문에, 본 논문은 국가 문화차이가 조직 내 세대 간 갈등 양상에 중요한 역할을 할 것으로 보았다.
본 논문은 미디어 기업 구성원을 대상으로 홉스테드의 문화차원 모델을 이용하여 세대 효과가 조직 몰입도에 미치는 영향을 연구하였다. 연령효과와 코호트 효과를 알아보기 위해 구성원을 기업 내 연령에 따른 역할과 청년 시기 역사적 사건 공유한 경험에 따라 각 집단을 만 25세 ~ 만 36세 (촛불 세대), 만 37세 ~ 만 48세 (IMF 세대), 그리고 만 49세 ~ 만 60세 (민주화 세대)로 나누었다.
연구결과는 다음과 같다. 첫째, 세대 간 국가문화 수용에 차이가 있는지 살펴보기 위해 일원배치 분산 분석(One-way Anova)을 실시하였고, 권력거리 차원과 집단주의 차원에서 통계적으로 유의미한 결과를 얻었다. 본페로니(Bonferroni) 사후검증 결과 만 25세 ~ 만 36세 그룹(촛불 세대)과 만 37세 ~ 만 48세 그룹(IMF 세대) 간 차이를 보였으며 연령대가 높은 집단일수록 권력거리와 집단주의 수용성이 높게 나타났다. 둘째, 세대 간 조직몰입도 차이를 알아보기 위해 일원배치 분산분석을 실시하였고 조직 몰입 3요소 모두 통계적으로 유의미한 결과를 얻었다. 셋째, 세대와 국가 문화 간의 상호작용 효과가 조직몰입도에 미치는 영향을 알아보기 위해 일반선형모형(General Livear Model) 분석을 실시하였다. 세대와 국가 문화 간의 상호작용 효과는 통계적 유의미성을 확보하지는 못했다. 다만 p<0.1 신뢰수준에서는 권력거리 차원에서 통계적으로 유의미한 결과를 얻었다. 그리고 세대와 권력거리 차원에서 주효과를 확인하였다. 연령대가 높은 집단일수록 조직몰입도가 높게 나타나며, 권력거리 수용도가 높을수록 조직몰입도가 높아지는 것으로 나타났다.
본 연구는 세대와 국가 문화가 조직몰입도에 미치는 영향을 검증했다. 새롭게 등장하는 NEW 세대는 세계화 추세에 따라 국가 문화 차이를 넘어 새로운 가치와 태도와 삶의 방식을 형성하고 있다. 따라서 세대 간 차이와 갈등을 바라보는 시선을 이러한 글로벌 변화에 대응하여 이제는 국가 간의 비교 영역으로 바라본다면 나아가 좀더 심도 있는 세대 연구를 진행할 수 있을 것이다.
