수업전문성을 인정받는 교사의 발달에 관한 연구 = (A) study of the development of teachers recognized as professionals
이 연구는 수업전문성을 인정받는 교사들의 경험을 통하여 그들의 발달 특성과 발달 단계, 발달 유형을 도출하는데 연구의 목적을 두고 있다. 이러한 목적을 달성하기 위한 연구문제로는 ‘수업전문성을 인정받는 교사들의 발달 특성은 어떠한가?’, ‘수업전문성을 인정받는 교사들의 발달 단계는 어떠한가?’, ‘수업전문성을 인정받는 교사들의 발달 유형은 어떠한가?’로 설정하였다.
연구 참여자는 수업우수교사 인증제도를 통하여 수업전문성을 인정받은 교사들 중에서 계속적으로 그 권위를 유지하고 있는 교사와 수석교사, 그리고 인증제도와 수석교사제도에 참여하지는 않았으나 관리자․동료교사로부터 수업 잘하는 교사로 추천 받은 교사를 기준으로 최종 9명을 선정하였다. 면담, 전화면담, 이메일, 동영상, 포트폴리오를 통해 자료를 수집하였고, 자료 수집과 동시에 분석을 실시하였다.
참여자들의 이야기를 토대로 개념과 하위범주, 범주를 도출했으며 이를 교사가 되기 전까지, 교사가 된 후 수업전문성을 인정받기까지, 수업전문성을 인정받은 후의 발달 특성으로 구분하여 제시하였다.
교사가 되기 전까지의 발달 특성으로는 ‘교사가 꿈’, ‘성실한 대학생활’, ‘잊지 못할 교육실습 경험’이 나타났다. 연구 참여자 대부분은 교사가 꿈이었으며 교직선택에 있어서 내재적 동기가 높았기 때문에 자신의 꿈을 이루기 위해서 대학생활과 교육실습생활을 매우 성실히 하였다.
교사가 된 후 수업전문성을 인정받기까지의 발달 특성으로는 ‘친화적이며 성실한 사람들’, ‘제도와 교육정책에 순응 그리고 그 안에서의 긍정적 경험’, ‘대규모학교에서 수업에 집중’, ‘수업전문성이 발달한 관리자, 교사와의 만남’, ‘수업의 유연성을 가짐’, ‘교사라면 수업을 잘 해야 한다는 신념으로 잘못된 교직문화 타파’로 나타났다.
수업전문성을 인정받고 난 이후의 발달 특성으로는 ‘수업을 잘하기 위하여 지속적으로 시간 투자’, ‘협력적인 인간관계 형성’, ‘수업전문성에 대한 권위가 소문남’, ‘잘 가르치고 싶은 열정은 계속, 전문성을 더욱 강화함’, ‘좋은 수업을 볼 수 있는 안목 형성’, ‘자신이 가진 전문성을 나눔’, ‘모범을 보여 영향력을 끼치는 교사가 되고 싶음’, ‘학생을 더욱 사랑함’으로 나타났다.
수업전문성을 인정받는 교사들의 발달 단계는 ‘열정교사 단계’, ‘수업우수교사 단계’, ‘훌륭한 교사 단계’로 도출되었다.
‘열정교사 단계’는 수업을 잘하고 싶은 열정으로 자신의 수업을 개선시키고자 끊임없이 노력하여 수업분야에서 좋은 성과와 인정을 받으며 한편으로는 자신의 그러한 열정을 곱지 않은 시선으로 바라보는 학교 문화에 굴복하지 않고 그 문화를 타파하며 학생들을 잘 가르치는 데에 초점을 맞추는 과정에서 더욱 수업에 대한 열정이 무르익어가는 단계이다.
‘수업우수교사 단계’는 자신의 수업뿐만 아니라 다른 교사의 수업을 분석하고 비평할 수 있는 위치에 있으며 수업우수교사로서의 권위를 인정받아 동료교사들을 지도하는 교사로 활동하는 단계이다.
‘훌륭한 교사 단계’는 학생들을 진심으로 사랑하고 동료교사들에게 자신의 전문성을 나눠주고 싶어 하며 수업뿐만 아니라 모든 면에서 학생과 동료교사, 학부모에게 모범이 되기를 원한다. 교사이기 때문에 수업에서 보여 지는 교사의 모습과 삶에서 보여 지는 교사의 모습을 일치시키기 위해 끊임없이 노력하는 단계이다.
연구 참여자들의 발달 유형은 참여자들의 신념과 꿈의 차이에 따라 훌륭한 교사 단계에서 ‘관리자형’, ‘연구자형’, ‘구도자형’의 3가지 유형으로 구분된다.
‘관리자형’은 승진보다는 수업에 관심이 많았으나 시간이 흐르면서 승진점수가 차게 되고 나이가 들어 학생과 학부모가 싫어할 거 같은 생각에 관리자 길로 마음을 정한 교사들이다. 이 유형의 교사들은 자신의 수업이 사라지는 것이 아쉽긴 하지만 관리자가 되어서 학생과 교사들이 즐겁게 수업할 수 있도록 돕고 섬기고 싶어 한다.
‘연구자형’은 교육정책과 제도를 비판 없이 받아들여 현장에 적용해 보고 개선하며 수업전문성이 부족하다고 느낄 때마다 수업전문성 계발을 위해 다양한 방법으로 노력하고 연구하는 교사들이다. 이 유형의 교사들은 학생들과 함께하는 수업이 너무 재미있고 현장에 남아 학생들과 함께하는 교사야말로 진정한 교사라는 신념이 있기 때문에 승진에 대한 미련이 없으며 끝까지 현장에 남기 위하여 시대변화에 맞추어 끊임없이 자신의 수업전문성을 향상시킨다. 연구하는 평교사로 남아 학생들과 즐겁게 수업하면서 학부모와 동료교사들에게도 늘 연구하고 노력하는 교사로 인정받고 싶어 한다.
‘구도자형’은 학생들이 변화를 일으킬 수 있는 수업을 하기 위하여 수업과 일상생활에서의 모습을 일치시키기 위해서 끊임없이 노력하는 유형이다. 이 유형의 교사들의 목표는 학생과 교사와의 인격적 관계를 통해 학생이 변화하고 잘 성장하는 데에 있다. 수업에 푹 빠져 즐겁게 배우는 학생들을 보며 교사로서 보람을 느끼며 수업에 어려움을 겪는 교사, 수업을 잘하고 싶어 하는 교사들의 수업전문성 향상과 가치관 변화를 위해 자발적으로 교사들을 위한 세미나를 개최한다. 수업을 제대로 하기 위해서는 먼저 교사로서 철학을 가져야 하며 철학을 가진 교사는 학생 한 명 한 명을 그냥 지나치지 않고 사랑으로 가르치게 된다는 신념을 가진 유형이다.
현재 수업전문성을 인정받는 아홉 교사들은 자신의 수업전문성을 더욱 향상시키면 시킬수록 ‘수업 잘하는 교사를 넘어 훌륭한 교사’가 되어가고 있었다. 자신의 수업에 대해 끊임없이 반성하고 수업전문성을 향상시키고자 노력하는 과정 중에 교사로서 철학을 완성하며 인격적으로도 ‘훌륭한’ 교사의 삶을 살아가고 있었다.
The purpose of this study is to provide implications on the instructional culture focused on class by suggesting the direction of developing class professionalism for in-service teachers, or pre-service teachers who want to be come a good instructional teacher.
Nine research participants were selected. Some of the nine participants through superior teacher’s certification system, which is to select the advanced skilled teachers. They are continuously maintained their authority by having been selected from certified superior teachers. The rest of the nine participants did not participate in the superior teacher’s certification system or master teacher system but had certified class skills. They were recommended by administrators or co-workers.
First in the characteristics of the process of becoming a teacher, there are 'Dreaming of becoming a teacher', 'Diligent college life', 'Unforgettable practice teaching'. Most of the participants had high intrinsic motivation when choosing education course, and therefore were diligent in their college life and practice teaching to achieve their goal.
The characteristics to be acknowledged of their class professionalism after becoming a teacher were ‘Friendly and very diligent people', 'Adaptation in the system and education policy, and positive experience within', 'Focus only on class lecture', 'Good teaching manager, meeting with teacher', 'Having discerning eye to view good classes', 'Having flexibility in class' and 'The belief that if you are a teacher, it is essential to teach well', 'Breakdown of teaching culture'.
Having obedient and positive personality with inborn diligence, open mind for education policy with positive attitude, and having positive experience within are short-cuts of becoming a recognizable teacher who has class professionalism.
To pursue the researcher's aim for the education policy and purpose, increasing confidence as one works harder, relationship between student, viewing the class professionalism increased should be considered as teachers should consider the 'purpose' from what the education policy and system pursue.
The working environment of large-scaled school, research school, practice teaching enables them to focus on their class, and the meeting of those who are good at teaching and managing effectively enables them to increase their professionalism.
To increase expectancy of one's ability and the surrounding recognition, one tries to revise and improve one's class, and therefore, even with the unexpected situations, having class professionalism and discerning eye for good class, they are able to handle the situation without difficulty.
The professionalism characteristics after having recognition of class professionalism are 'Time investment for continual good class', 'Cooperative relationship formation', 'Spread of words of class professionalism's authority', 'Passion for better continual teaching, strengthening professionalism', 'Sharing one's professionalism', 'Showing a good example' and 'Love for students'.
Those who are recognized for their class professionalism spend more time on class. In order to be recognized as professionals, they say that they need to spend lots of time for having a good class. Also, making study community with those who are in the same field, and through continual cooperation, they share professionalism, and to grow even further, they have study community as actual research society.
Not only in cities and towns, there is a national recognition for the participants since they work hard to match up the fast changing education environment, and continuously try their best to keep their reputation in class professionalism.
As the followings, the recognition and authority of class professionalism can be a strong driving force for the teachers. The participants have pride of being 'teachers who teach well'. Those who are recognized for being class professionals considers highly of the authority, and try to continually obtain new knowledge and ways to match up the educational change. As mentioned, in order for the teacher to increase their professionalism voluntarily without any interruptions, the social condition need to recognize their authority in class professionalism. In order to do so, there need to be an environment that can recognize their authority and an education policy that can bring positive experience.
In order to fix the wrong ways in school culture, one needs to focus more on class, and to keep their reputation, they live as a good example. Students can be developed when the teacher has a moral life, and therefore it is strenuous to keep it up. The teachers say that it may be hard to live as a good example but since they are teachers it is possible. We can see their personal quality by viewing their continual sharing of their professionalism.
With this basis, the process of creating professionalism was analyzed ‘Enthusiastic teacher stage’, ‘Superior teacher stage’ and ‘Excellent teacher stage’.
‘Enthusiastic teacher stage’ is about teachers who entered in the teaching profession, who have good teaching performances and recognition in the academic field and who tries to continuously develop their class lectures, following the education policy. On the other hand, they are unyieldingly confident about the school’s culture of disliking such enthusiasm, and overthrow the existing culture. And in the process of focusing on better class lectures for the students, their enthusiasm for the class grows larger.
‘Superior teacher stage’ is about teachers who are positioned to analyze and give critiques to fellow teachers including themselves, and are recognized for their authority of being good instructional teacher. They are in a stage of consulting class instructions and giving training lessons to other teachers.
‘Excellent teacher stage’ is about teachers who want to stay in the field because of their great love towards the students, and want to share their professionalism to fellow teachers. They want to set a good example in class lectures and every other aspect to the students, fellow teachers, and the parents. They are continuously trying to develop to unify the teacher’s image in the classroom life with the teacher’s image in a daily life.
On this basis, ‘Manager type’, ‘Researcher type’ and ‘Truth Seeker type’ were derived by confirming the relevance among the continuously shown categories.
From the beginning, ‘Manager type’ wants to be known as teacher who teaches well believing that ‘teacher is the soul of the class’. Before, they were more interested in class lectures than promotions, but as time goes by, the promotional grades and their age worries them about students’ and parents’ disfavor. And so, this type of teachers decides to become administrators. This type of teachers miss their time with the students, but console themselves by thinking that they can support other teachers to concentrate more on the lectures when they become administrators.
‘Researcher type’ is teachers who accept the education policy and system, and currently apply and develop it. If they find that the instructional professionalism is weak, they try various ways for development. This type of teachers loves to be with students and enjoys class, and believes that remaining in the field is being a genuine teacher. They do not have lingering desire for promotions, and they continuously develop their instructional professionalism keeping up with the change of the times. They want to become regular teachers who continually studies for development, and enjoy their class with the students, and also want to be portrayed as hard-working teachers to the parents and fellow teachers.
‘Truth Seeker type’ always try to develop unification between their classroom life with their personal daily life by instructing the students with love and care so that the students can experience good changes in their lives. This type does not care for promotion, but only focuses on the intimate relation between teacher and students; through this, they wish the best for the students’ change and growth. A seminar will be held voluntarily by those teachers to develop the instructional professionalism, for other teachers who have difficulties in classrooms, but feel worthy when seeing the students’ deep concentration in class, and for those who want to be good at instruction. This type of teacher believes, a good class requires a teacher with philosophy, and with that philosophy, teachers need to care for each individuals, and instruct the students with love.
As an result, the current teachers who are recognized to be good instructional teachers are in the process of ‘not just having good teaching skills, but being a excellent teacher’ and are being influenced with mutual and intimate relation in individual, national, social standards. They have incessant self- examinations, and through the process of developing the instructional professionalism, they are living as good and moral beings.
