This study aims to inquire into the professional development aspect of geography teachers through participation in a teacher learning community. For this purpose, this study applied grounded theory proposed by Strauss & Corbin(1990, 1998) as a research methodology and repeatedly carried out an academic literature review, participation observation and in-depth interviews.
First of all, through the academic literature review, this study approached geography teachers’ professionalism from the perspective of their personal qualities or abilities rather than their professional perspective. In addition, professionalism was understood not as something inherently acquired or a goal to reach, but one developed through continuous teacher learning, which are developed through learning teacher knowledge based on practice rather than teacher knowledge based on theory and engineering.
Also, methodologies of teacher learning include an individualistic approach and a socio-cultural approach, and yet recently the latter has been emphasized more than the former. In other words, the geography teachers’ knowledge base can be obtained on a personal level, but by participating in the process of social practice called ‘participation in the community,’ they can learn more strongly, and geography teachers’ professionalism has continuously been developed. For this reason, recently, teacher learning community receives attention in the method of the professional development of teachers.
Thus, this study selected one of the spontaneous geography teachers’ learning communities in South Korea and attempted participation observation. In the process, 11 research participants were selected to conduct in-depth interviews. Through them, the data collected were analyzed the coding method proposed by Strauss & Corbin(1990, 1998). First, in open coding, categorization of the geography teachers’ participation in the teacher learning community experience was attempted, and finally 125 concepts, 43 sub-categories and 17 categories were drawn.
In axial coding, an analysis of the categories by paradigm model and coding for the process were carried out. As a result of the analysis of the categories, centering around the phenomenon of ‘commitment to collaborative teacher learning’, ‘a desire for teachers to have good classes’ and ‘a passion for geography’ turned out to be casual conditions; changes in education policies, proximity and an external relationship of a community were contextual conditions; shared vision, diversity of members, emotional connectedness were intervening conditions; collaborative task performance, discussion and criticism, voluntary learning and division of roles were action/interaction strategies; and the increase in competence, acquisition of self-esteem and reflexivity turned out to be consequences. In addition, as a result of the coding for process, action/interaction strategies were conceptualized into conflict, approach and harmony.
Lastly, in selective coding, the core category, ‘an approach toward the professional development of geography teachers through collaborative teacher learning’ was found, and through hypothetical standardization and statement of relationship, its types were classified into ‘challenger type’, ‘type of increase in competence’, ‘self-comforting type’ and ‘self-reflection type.’ In addition, the condition/consequence matrix was divided into the individual, community and national/social scales.
As a result of the above study, first, geography teachers’ participation in the teacher learning community process could be understood. The participation process was analyzed at individual, community and national/social levels unlike existing leading research. At the individual level, in the participation factors, a desire for classes was more important than a passion for geography and the source of desire, there were a lack of geography teaching materials and a burden of an integrated social studies. At the community level, social and geographic proximity had an effect. At the national/social level, changes in the education policies had an effect, and attitudes about external relationship of a community had an effect on the selection of a community to participate rather than participation in the community.
In contrast, there were obstacles blocking the participants’ continuous participation. At the personal level, the novice teachers experienced a difficulty in adapting to collaborative teacher learning while changes in life cycle, such as marriage, pregnancy, childbirth, child care and moving were major obstacles in the experienced teachers. At the community level, a loss of the sense of purpose and the absence of a leader were obstacles. At the national/social level, changes in the education policies were obstacles, and in particular, the trend of weakening of geography in the national curriculum was the biggest obstacle.
Also, a continuous participation factor was ‘commitment’. The participants had a stronger commitment to teacher learning than that to the community. The reasons that brought their commitment to teacher learning included the discovery of a significance of collaborative learning, satisfaction with high-quality outputs and the structure of face-to-face communication.
Second, this study could understand the aspect of geography teachers’ collaborative learning. First of all, the aspects of collaborative teacher learning included ‘collaborative task performance’, ‘sharing knowledge and information’, ‘voluntary learning’, ‘division of roles’ and ‘discussion and criticism.’ Through these, the principles of collaborative teacher learning could be extracted, which included ‘principle of collaboration’, ‘principle of sharing’, ‘principle of spontaneity’, ‘principle of division’ and ‘principle of discussion.’ If these 5 principles were adopted in complex and organic relationships within a teacher learning community, the teacher learning community became a ‘learning ecosystem.’ In addition, the factors promoting collaborative teacher learning turned out to be ‘shared vision’ ‘diversity of member’ and ‘emotional connectedness’. As these factors were strengthened, teacher learning became revitalized in the teacher learning community and the identity became strengthened and maintained for a long time.
Third, the professional development of geography teachers through collaborative teacher learning could be understood. The elements of the professional development, a element of high-level cognition like reflexivity and an affective element like self-esteem were discovered as well as the enhancement of personal competence.
In addition, if the element of the professional development was scaled down to the geography section, through their participation in teacher learning community, their teaching capability of geography improved; their identity as geography teachers strengthened; their recognition about geographic education broadened.
The types of professional development were theorized into ‘challenger type’, ‘type of increase in competence’, ‘self-comforting type’ and ‘self-reflection type.’ The causes that brought the differences between types included: the degrees of a desire for class and a passion for geography, attitudes about education policies, proximity and the external relationship of a community, discussion and criticism on the degrees of the importance of shared vision and the diversity of members, an attitude toward sharing knowledge and information, increase in competence, scope of reflection and the form of self-esteem. On the other hand, the factors commonly emphasized in a large number of professional development types were a desire for geography class, commitment to collaborative teacher learning, collaborative task performance, voluntary learning, division of roles, improvement of teaching capability of geography, strengthening of identity as geography teachers and the extension of recognition about geographic education.
The professional development process was understood from the perspective of situated learning. The professional development process of geography teachers through participation in a teacher learning community is the process of ‘legitimate peripheral participation,’ in which they developed from peripheral participants to full participants through the stages of conflict, approach and harmony.
In sum, the geography teachers, who were immersed in collaborative learning by participating in a teacher learning community, were those who had a strong desire for class, and their teacher learning was done by principle of spontaneity, division and collaboration. As a result, their teaching capability of geography improved; their identity as geography teachers strengthened; and their recognition of geographic education broadened.
In conclusion, this study has a significance in that it provided a theorization of the teacher learning community and a base of developing an alternative model of geography teachers’ education.
본 연구는 교사학습공동체 참여를 통한 지리교사 전문성 발달을 탐색하고자 하였다. 이를 위해 Strauss & Corbin(1990, 1998)이 제시한 근거이론을 연구방법론으로 적용하여 학술 문헌 고찰, 참여 관찰, 심층 면담을 반복적으로 수행하였다.
먼저 학술 문헌 고찰을 통해 지리교사의 전문성을 직업적 관점에서 접근하기보다는 내재적인 자질이나 능력적 관점에서 찾아야 하며, 이러한 전문성은 선천적인 것이 아니라 지속적인 교사학습을 통해 발달되는 것으로 파악되었다. 또 학문 및 공학 기반 교사지식보다는 실천 기반 교사지식의 학습을 통해 전문성이 발달되는 것으로 이해되었다.
교사학습을 위한 방법론은 개인주의적 접근과 사회문화주의적 접근으로 구분되지만, 근래에는 후자가 더 강조되고 있었다. 지리교사의 지식기반은 개인적 차원에서도 획득될 수 있지만 ‘공동체 참여’라는 사회적 실천 과정에 참여함으로써 지식의 강력한 내면화가 일어나며 지리교사 전문성 또한 빠르게 심화될 수 있었다. 이러한 이유로 최근 교사 전문성 개발 방식으로 교사학습공동체가 주목을 받고 있다. 그러나 교사학습공동체 연구가 아직까지 초기 단계에 머물고 있어 공동체에 대한 형태적 분석이 주류를 이루고 있고, 협력학습 양상이나 전문성 발달에 관한 연구는 부족한 편이다. 더욱이 교사학습공동체에 대한 지리교육계의 관심은 매우 미미하였다.
따라서 본 연구는 지리교사들로 구성된 국내에 자생적인 교사학습공동체 중 하나를 선정하여 참여 관찰을 시도했고 그 과정에서 연구 참여자 11명을 선정하여 심층 면담을 시도했다. 이를 통해 수집된 자료는 Strauss & Corbin(1990, 1998)이 제시한 코딩 방법에 따라 분석되었다. 먼저 개방 코딩에서는 지리교사들의 교사학습공동체 참여 경험에 대한 범주화를 시도하여 최종적으로 125개의 개념, 43개의 하위범주, 17개의 범주를 도출하였다.
축 코딩에서는 패러다임에 의한 범주 분석과 과정 분석을 수행하였다. 범주 분석 결과 협력적 교사학습으로의 몰입이라는 중심현상을 바탕으로 수업 잘하는 교사를 열망함, 지리에 대한 열정이 인과적 조건으로 나타났다. 맥락적 조건은 교육정책의 변화, 근접성, 모임 외부와의 관계였고, 중재적 조건은 비전의 공유, 구성원의 다양성, 정서적 유대감이었다. 중심현상에 대한 작용/상호작용은 공동 과제 수행, 지식과 정보의 공유, 토론과 비판, 자발적 배움, 역할 분담이었으며, 그 결과는 역량 증대, 자존감 획득, 성찰로 나타났다. 그리고 과정 분석 결과 작용/상호작용 전략의 연속적인 연결은 갈등, 다가감, 어울림 단계로 나타났다.
마지막으로 선택 코딩에서는 이야기 윤곽 전개를 통해 ‘협력적 교사학습을 통해 지리교사 전문성 발달로 나아가기’ 라는 핵심범주를 발견하고 가설적 정형화와 관계 진술을 통해 도전가 형, 역량증대 형, 자기위안 형, 반성가 형으로 지리교사 전문성 발달을 유형화하였다. 조건/결과 매트릭스는 개인, 공동체, 국가·사회적 스케일로 구분하여 분석되었다.
이러한 연구 결과 첫째, 지리교사들의 교사학습공동체 참여 과정을 파악할 수 있었다. 참여 과정은 기존의 선행 연구와 달리 개인적 차원과 함께 공동체, 국가·사회적 차원에서도 영향을 받았다. 개인적 차원에서 참여 요인은 지리에 대한 열정보다 수업에 대한 열망이 더 중요했으며, 이러한 열망의 근원에는 지리수업 자료의 부족과 통합사회에 대한 부담이 자리 잡고 있었다. 물론 학교 내 교사학습공동체를 통해 결핍 문제를 해결할 수 있지만 참여자들은 선행 연구에서 지적되었던 개인주의적인 교사문화와 행정중심의 관료주의뿐만 아니라, 교사 수와 교사 간 인식의 차이로 인해 교사학습공동체 구성을 위한 절대 인원을 확보하기가 쉽지 않았다. 공동체 차원에서 참여자들은 근접성에 영향을 받았다. 근접성은 다시 사회적인 근접성과 지리적인 근접성으로 구분된다. 전자는 기존 공동체 구성원 간의 인간적인 친분 관계를 의미하며, 후자는 정기 모임 장소와의 물리적 이동 거리를 의미했다. 국가·사회적 차원에서는 교육정책의 변화가 강력한 기제로 작동했으며 모임 외부와의 관계에 대한 참여자의 태도는 공동체 참여보다는 공동체의 선택에 더 큰 영향을 미쳤다.
반면, 참여자들의 지속적인 참여를 가로막는 장애 요인도 있었다. 개인적 차원에서 초임자들은 협력적 교사학습에 대한 적응의 어려움을 호소했다면, 경력자들은 결혼, 임신, 출산, 육아, 이사 등 생애주기의 변화가 주요한 요인이었다. 공동체 차원에서는 주로 공동체 운영과 관련된 것으로 협력적 교사학습의 목적 상실과 리더의 부재가 장애 요인이었다. 국가·사회적 차원에서는 교육정책의 변화였는데 특히 국가교육과정에서의 지리의 위상 약화는 교사학습공동체 참여와 운영을 방해하는 강력한 기제로 작동했지만 이는 구조의 문제로 참여자 개인이 해결하기에는 한계가 있었다.
그리고 참여 지속 요인은 몰입이었는데 참여자들은 공동체에 대한 몰입보다 교사학습에 대한 몰입이 더 강했다. 교사학습으로의 몰입을 가져온 원인은 협력학습의 의미 발견, 양질의 결과물에 대한 만족감, 면대면 소통의 구조였다. 물론 일부 참여자들에게는 교사학습과 공동체에 대한 몰입이 모두 나타나는 이중 몰입 현상도 나타났다.
둘째, 지리교사들의 협력 학습 양상을 파악할 수 있었다. 협력적 교사학습으로의 몰입을 가져온 작용/상호작용 전략은 공동 과제 수행, 지식과 정보의 공유, 자발적 배움, 역할 분담, 토론과 비판 등 5가지로 나타났다. 이를 통해 협력적 교사학습에 내재된 원리를 추출할 수 있었는데, 그것은 공동의 원리, 공유의 원리, 자발성의 원리, 분담의 원리, 토론의 원리였다. 이러한 5가지 원리가 교사학습공동체 내에서 복합적이고 유기적인 관계 속에서 이루어질 때 교사학습은 활성화되며 참여자들은 협력학습으로 몰입되었으며 교사학습공동체는 하나의 학습 생태계가 되었다.
한편, 협력적 교사학습을 촉진하는 요인으로는 비전의 공유, 구성원의 다양성, 정서적 유대감으로 나타났다. 비전의 공유는 구성원들의 응집력을 형성하여 다른 공동체와 구별되는 정체성을 구성하는 요소로 작용했으며 공동체의 경계를 만들기도 했다. 구성원의 다양성은 출신대학, 강점, 모임경력, 연령, 성별 측면에서 나타났는데 출신학부, 강점, 모임 경력에 따른 다양성은 협력적 교사학습의 활성화에 직접적인 영향을 주는 심층적 다양성의 요소로 나타났고, 연령과 성별은 협력적 교사학습에 직접적으로는 영향을 미치지 않지만 모임 운영에 영향을 준다는 의미에서 표면적 다양성을 구성하는 요소였다. 이러한 구성원의 다양성은 동조화의 압력으로부터 개인과 집단을 보호하여 집단 사고의 덫에 걸리는 것을 예방했다. 마지막으로 정서적 유대감은 교사학습공동체를 오랫동안 유지시킬 뿐만 아니라 협력적 교사학습을 촉진시키는 강력한 요소였다.
셋째, 교사학습공동체를 통한 지리교사 전문성 발달을 파악할 수 있었다. 우선 전문성 발달 요소는 지식, 기능과 같은 인지적 요소에 치우친 선행연구와 달리 개인의 역량뿐만 아니라 성찰과 같은 고차적인 인지 발달 요소도 나타났으며, 자존감과 같은 정의적 요소도 발견되었다. 특히 자존감은 교사들의 직무만족도를 높이고 창의적이며 개방적인 태도 유지하는 데 중요한 요소로 알려지고 있다. 이러한 자존감은 지리교사로서의 정체성, 자기 능력에 대한 자신감, 노력하는 교사라는 자기 만족감에서 비롯되었다. 그리고 전문성 발달 요소를 협의적으로 지리적 영역에 초점을 맞추면 지리수업능력 향상, 지리교사 정체성 강화, 지리교육에 대한 관점 변화였다.
전문성 발달 유형은 도전가 형, 역량증대 형, 자기위안 형, 자기반성 형으로 나타났다. 이러한 유형 간 차이를 가져온 원인은 인과적 조건에서 수업에 대한 열망과 지리에 대한 열정 정도, 맥락적 조건에서 교육정책, 근접성, 모임 외부와의 관계에 대한 반응과 태도, 중재적 조건에서 비전의 공유와 구성원의 다양성에 대한 인식 정도, 작용/상호작용에서 토론과 비판과 지식과 정보의 공유에 대한 태도, 결과에서는 역량증대의 범위, 자존감의 형태, 성찰의 범위였다. 그리고 다수의 전문성 발달 유형에서 공통적으로 강조된 것은 수업에 대한 열망, 협력적 교사학습으로의 몰입, 공동 과제 수행, 자발적 배움, 역할분담, 지리수업 능력 향상, 지리교사 정체성 강화, 지리교육에 대한 관점의 변화였다. 결국 교사학습공동체에 참여하여 협력학습에 몰입한 지리교사들은 수업에 대한 열망이 강한 교사들이었고, 이들의 교사학습 양상은 공동체 내에서 협력을 통해 이루어졌으며, 구체적인 모습은 자발성과 역할 분담을 통한 공동의 과제 수행이었다. 그 결과 지리수업 능력 향상, 지리교사 정체성 강화, 지리교육에 대한 관점의 변화가 나타난 것이었다.
마지막으로 전문성 발달 과정은 특정한 지식과 기능의 습득을 이야기하는 인지발달이론과 달리, 상황인지 및 학습의 관점에서 이해되었다. 즉 교사학습공동체를 통한 전문성 발달 과정은 합법적 주변 참여의 과정으로 참여자들은 갈등, 다가감, 어울림 단계를 통해 교사학습공동체의 특정한 실천 양식을 익혀 완전한 참여자로서의 정체성을 획득하였다. 이러한 전문성 발달 과정은 개인의 내면화 과정이 아니라 공동체에서의 사회화와 문화화 과정이었다.
본 연구는 제한된 표집을 통한 중범위 수준의 이론화이며 좀 더 미시적인 분석으로 들어가지 못한 한계를 지니고 있지만 기존의 지리교사교육에 대한 개념적 전환을 시도하여 지리교사교육의 대안적 모델 개발에 단초를 제시하였고, 교사학습공동체의 이론화에 기여했다는 점에서 의의를 찾을 수 있다.
