This study investigates how organizational health influences organizational cynicism among police officers, with an emphasis on depression as a mediating psychological variable. Among the four conceptual dimensions of organizational health, the analysis identifies environmental fit—defined as the organization’s perceived capacity to respond effectively to external change—as the sole factor exerting a direct, negative effect on cynicism. Furthermore, the study demonstrates that environmental fit indirectly reduces cynicism by alleviating depressive symptoms among officers, highlighting the interdependency between organizational context and individual well-being. Officers who positively evaluate their organization’s environmental adaptability not only report less cynicism, but also experience lower levels of depression, which further attenuates cynical attitudes.
On the basis of these results, this research advances several actionable implications for police administration: (1) the implementation of systematic mechanisms for monitoring and adapting to shifts in the policing environment, (2) the strengthening of transparent and participatory communication that incorporates frontline officers’ perspectives into policy decisions, (3) the provision of training programs tailored to contemporary operational realities, and (4) increased investment in infrastructure and process innovation to enhance both efficiency and employee well-being.
The study’s contribution lies in its empirical analysis of the organizational health cynicism linkage within police organizations, introducing depression as an important mediating factor and providing critical evidence for data-driven policy development and organizational management. Nevertheless, several limitations merit consideration: the absence of qualitative data from in-depth interviews with police personnel, it did not fully consider other factors that may influence cynicism, and the findings are based on a limited sample of police stations, which may restrict the generalizability of the results.
