개인특성 및 사회적 자본과 경력성공 = Relationship of Personal Characteristics and Social Capital to Career Success: Comparison of Korean & American Female Managers

국문 초록 (Abstract)

본 연구는 경력성공을 경력만족과 고용가능성으로 구분하고 한국과 미국의 직장 여성틀을 대상으로 개인특성과 사회적 자본의 효과에 관한 관계를 실증적으로 규명하였다. 한국 여성 160부와 미국 여성 95부가 최종적으로 분석에 사용되었다. 다집단 분석을 실시한 결과 성장 욕구가 경력만족에 미치는 영향은 한국여성의 경우, 정(+)적으로, 미국 여성의 경우, 부(-)적으로 영향을 미쳤다. 정치적 기술은 한국 여성의 경력만족에 영향을 미치지 못한 반면 미국 여성의 경력만족에는 marginal한 수준에서 정(+)적으로 유의미한 영향을 미쳤다. 또한 한국 여성에게는 정치적 기술이 고용 가능성에 유의미한 영향을 미치지 못한 반면 미국 여성에게 는 정(+)적으로 유의미한 영향을 미친다. 정치적 기술이 상사지원에 미치는 영향은 한·미 여성 모두에게 정(+)적인 영향을 미쳤으나 미국 여성에게 미치는 영향력이 더 큰 것을 알 수 있었다.
기업의 경영이 문화적 다양성에 직면하는 오늘날 미국에 진출한 한국 기업과 국내에서 활동하고 있는 미국 기업들의 여성 경력정책 수립에 실무적 시사점을 제시하였다.

다국어 초록 (Multilingual Abstract)

This study focussed on investigating the difference of career success between Korean and American women and what affected Korean and American women’s career success differently. Through literature review, career success was measured in terms of two dimensions: career satisfaction and employability. And growth needs, political skills, supervisor support and informal network were chosen as the predictors of career success. So the purpose of this research is to investigate how these affect the career success of Korean and American women differently. Seeing that highly-educated female workforce has rapidly increased in Korean, I’d like to suggest the right direction of human resource management for women by benchmarking American HRD for women.
To achieve the purpose of this research, data were collected in Korea and USA through a field survey and interview. Females working at mediurn-sized to large companies and local and international banks in Seoul, New York, and Washington D.C. were surveyed. A total of 160 Korean women and 95 American women were employed for the final analysis. The research model was tested by structural equation model using the AMOS program.
Results were that Korean women's growth needs had a positive effect on their career satisfaction but negative effect to American women. Political skill-had a positive effect on employability as for the American women but no significant effect on Korean women. Political skill did not have any effect on Korean women's career satisfaction but positive effect on American women' career satisfaction. Political skill has positive effects on both Korean and American women's supervisor support. This study showed the differential impact of specific variables.
The implication of this research may be summarized as follows: there was some difference between Korean and American women' career success. Therefore, Korean organizations need to support women so that they can make career success.
