긍정탐구(AI) 5D 모델을 적용한 사회복지관의 조직개발 성과에 관한 연구 = A Study on the Organizational Development Outcomes of Social Welfare Centers Applying the Appreciative Inquiry (AI) 5D Model

The purpose of this study was to present the implementation process and outcomes of applying the Appreciative Inquiry (AI) 5D model in a social welfare center. Ultimately, this study sought to identify positive factors and organizational strengths based on successful cases within social welfare centers and to propose the potential of Appreciative Inquiry as a strengths-based social work practice model by generating creative ideas and alternatives. To achieve this purpose, a case study was conducted over approximately eight months, from October 2024 to May 2025, focusing on three teams at K Comprehensive Social Welfare Center in Busan Metropolitan City. In this study, the outcomes of 23 implementation activities based on the Appreciative Inquiry (AI) 5D model were analyzed across three dimensions. First, the pre- and post-analysis of AI implementation activities revealed statistically significant changes in team collaboration (p < .05) and change management (p < .05). Second, the self-evaluation analysis of AI implementation activities showed an overall average score of 4.198, with “utilization of techniques” recording the highest score at 4.381. Third, the analysis of open-ended questions and reflection journals indicated that participants discovered positive aspects of themselves through successful experiences and strengths rather than problem-centered approaches. Participants also recognized that the Appreciative Inquiry process could bring positive changes to both the organization and individuals. The implications of these findings are as follows. First, Appreciative Inquiry (AI) demonstrated its potential as a strengths-based social work practice model for identifying positive organizational factors and enhancing positive organizational capacities in social welfare centers, with team-based implementation activities serving as a foundational element. Second, for the effective implementation of Appreciative Inquiry, the study suggests enhancing self-efficacy, hope, optimism, and resilience at the individual level, while improving organizational commitment and organizational cohesion at the organizational level. This study is significant in that it represents the first attempt in Korea to implement a bottom-up team activity approach in which social welfare center staff directly participated through the application of the Appreciative Inquiry (AI) 5D model.
