Social class is a reflection of an individual's mental representation of their attributes, including social roles, relationships, behavioral tendencies, and goals, which are influenced by the amount of material resources they possess. While previous research has predominantly viewed social class as static, recent scholars have advocated for a more dynamic approach, highlighting that different social class transitions can produce unique psychology, thoughts, and behaviors that differ from static findings.
Moreover, leadership development theory emphasizes the importance of considering time and context, including an individual's upbringing, education, peer groups, workplace, and community. Social class shapes people's motivation to attain high social status and exert social influence, which can manifest in different leadership orientations.
This study aims to investigate how the trajectory of transitioning from one social class to another influences leadership while also exploring the psychological mechanisms behind social class transitions. By taking a dynamic approach to social class and considering the contextual factors that shape leadership development, this research offers a fresh perspective on the impact of social class on leadership.
To validate the purpose of our study, this study conducted a comprehensive questionnaire survey on 225 leaders from 22 regions and 14 occupational categories in China. The data collected were analyzed using advanced statistical tools like SPSS and Mplus. The findings of this study revealed three distinct social class transition trajectories, including stationary social class, upward mobility social class, and downward mobility social class. Interestingly, each of these trajectories had a unique impact on dominance-oriented leadership. Leaders from the stationary social class and upward mobility exhibited a strong impact on dominance-oriented leadership, while downward mobility exhibited a weak impact on dominance-oriented leadership. Additionally, this study observed that the effect of the stationary social class transition trajectory on dominance-oriented leadership was mediated by self-perceived status, and the effect of the downward mobility trajectory on dominance-oriented leadership was mediated by leadership self-efficacy. Surprisingly, leadership self-efficacy and self-perceived status had no mediating effect on the influence of upward mobility on dominance-oriented leadership.
This study offers a fresh perspective on theory advancement with several notable contributions. Firstly, this study adopts a person-centered approach that takes into account both objective and subjective social class as latent variables to accurately capture social class. Through a long-lens approach to examining the impact of dynamic social class on psychology and behavior through childhood and current social class, this study provides empirical evidence for the theoretical study of dynamic social class. This approach pushes the boundaries of previous studies that focused solely on static social class. Secondly, this study enhances the understanding of leadership development theory by extending the field beyond the influence of on-the-job experiences. Social class, as a process across the lifespan, can significantly impact dominance-oriented leadership. This finding broadens the scope of leadership development research to include social class as an environmental factor. Lastly, this study identifies leadership self-efficacy and self-perceived status as internal psychological mechanisms that influence social class transition leaders in their pursuit of maintaining and advancing their leadership status. Overall, this study offers a fresh perspective on the impact of social class on leadership development and provides valuable insights for future research in this field.
사회 계층은 개인의 사회적 역할, 관계, 행동 경향 및 목표를 포함한 속성에 대한 개인의 심리적 표현의 반영이며, 이는 그들이 가진 물질적 자원의 양에 영향을 받다. 이전 연구들은 대체로 사회 계층을 정적으로 보았지만, 최근 연구자들은 보다 동적인 관점을 주장하여 서로 다른 사회 계층 전환은 정적인 발견과는 다른 심리, 생각 및 행동을 낳을 수 있다고 강조하고 있었다.
또한, 리더십 개발 이론은 개인의 성장, 교육, 동료, 직장 및 지역사회를 포함한 시간과 맥락 요인을 고려하는 것이 중요하다는 것을 강조한다. 사회 계층은 개인이 높은 사회적 지위를 획득하려고 사회적 영향력을 더 행사하기 위해 형성된 동기며, 리더로서 이런 동기는 다른 리더십 스타일로 이끌 수 있었다.
본 연구 목적은 사회 계층 전환의 궤적이 리더십에 어떤 영향을 미치는지, 또한 사회 계층 전환의 심리적 메커니즘을 탐구한다. 사회 계층의 동적인 분석을 통해 리더십 개발을 형성하는 맥락적 요소를 고려함으로써, 사회 계층의 다른 궤적이 리더십에 미치는 영향에 대해 새로운 관점에서 제시한다.
본 연구 목적을 실증하기 위해 중국의 22개 지역과 14개의 직업 범주에서 총 225명의 리더를 대상으로 포괄적인 설문 조사를 실시한. 수집된 데이터는 SPSS 및 Mplus와 같은 고급 통계 도구를 사용하여 분석되었다. 본 연구 결과에 따라 고정된 사회 계층, 상향 이동 사회 계층 및 하향 이동 사회 계층을 포함한 세 가지 고유한 사회 계층의 전환 궤적이 발견되었다. 흥미로운 점은 각 궤적이 지배 지향적 리더십에 다른 영향을 미친다는 제시한다. 고정된 사회 계층과 상향 이동을 경험한 리더는지배 지향적 리더십에 강력한 미치는 영향을 나타내었으며, 반면 하향 이동을 경험한 리더는지배 지향적 리더십에 덜미치는 영향을 나타내었다. 또한, 본 연구에서 자아지각 지위는 고정된 사회 계층이 지배 지향적 리더십에 미치는 영향에 대한 매개효과를 나타내었다, 리더십 자기효능감은 하향 이동 사회 계층이 지배 지향적 리더십에 미치는 영향에 대한 매개효과를 나타내었다. 이 외에 자아지각 지위와 리더십 자기효능감은 상향 이동 사회 계층이 지배 지향적 리더십에 미치는 영향에 대한 매개효과를 안 나타내었다.
본 연구는 몇 가지 주목할 만한 기여와 함께 이론 발전에 대한 새로운 시각을 제시한다. 첫째, 본 연구는 인간중심접근법으로 객관적 및 주관적 사회 계층을 잠재 변수로 사용하여 사회 계층을 정확하게 포착하다. 또한, 롱 렌즈 방법으로청소년기 사회계층과 현재 사회계층을 통해 사회 계층의 동적인 궤적을 측정해서 그 관련한 심리과 행동을 조사한다. 본 연구는 동적 사회 계층의 이론적 연구에 대한 이해를 실증을 제공한다. 이 접근법은 이전의 정적인 사회 계층에만 초점을 맞춘 연구의 한계를 넓혀줍니다. 둘째, 본 연구는 리더십 개발 이론에서 직장 내 경험의 영향을 넘어 이론에 대한 이해를 넓어준다. 수명 주기를 거쳐 진행되는 사회 계층이 지배 지향적 리더십에 중요한 영향을 미칠 수 있다는 점을 입증한다. 이 결과는 환경요인로서의 사회 계층이 리더십 개발 연구에 미치는 영향의 범위를 확대시킨다. 마지막, 본 연구는 리더십 자기효능감과 자아지각 지위는 사회 계층 전환을 경험한 리더가 리더십 지위를 유지하고 발전시키기 위해 내적 심리적 메커니즘을 발견하였다는 점은 리더십 개발에 대한 이해를 풍부하게 하였다.
