The purpose of this study is to investigate the extent of self leadership, organizational The purpose of this study is to investigate the extent of self leadership, organizational focus on the relationship among them and the effect on job satisfaction. Participants of this study were located from 123 operating room nurses working at 3 university hospitals in Daejeon metropolitan city. Self administered questionnaire was used for the survey.
The results of this study were as follows: first, overall job satisfaction of the participants was 20.3%. In specific, closer look at demographic characteristics and work-related ones showed that the average age of the participants was 30.65 years old. Most of them were less than 25 years old, women, with religion, and with associate degree. Those who had no leadership training showed the highest intention of leadership training. Also, the average work experience was 86.83 months (7 years and 2.83 months), showing those who had less than 24 month work experience were mostly general nurses. In addition, annual income of them was 20-30 million won; their shift work duration was 66 hours; the average overtime work was 3.98 hours with the range of 1-5 hours; and the reason of working in operating room was his or her intention. Second, the extent of self leadership, organizational commitment, and job satisfaction perceived by total participants was average 3.48, 2.96, and 3.32 out 5 point respectively. In specific, the average point of demographical characteristics showed that self leadership was significantly higher for those who had higher education, annual income, and worked mostly during daytime. The organizational commitment was significantly higher for those who were older had experience of leadership training, whose work experience was less than 24 months, whose job position was above head nurses, and worked mostly during daytime. In addition, the job satisfaction was significantly higher for those who were married, had higher educational background, had intention to take leadership training, whose work experience was higher, whose job position was above head nurses, whose annual income was higher, and who worked mostly during daytime. Third, self leadership and organizational commitment of the participants showed a positive correlation with job satisfaction. Fourth, the results of hierarchical multiple regression analysis provided that related factors meaningfully influencing participants’ job satisfaction were organizational commitment and self leadership, explain 57.4% of it.
To sum up, job satisfaction of the participating nurses was meaningfully related with their self leadership and organizational commitment as well as their demographic and work-related characteristics. In addition, job satisfaction had a meaningfully positive correlation with self leadership and organizational commitment. In specific, it was noted that self leadership turned out to influence on both jobs satisfaction and organizational commitment of operating room nurses. To conclude, it is necessary to continue study on self leadership and to develop a program promoting nurses’ self leadership improvement. Also, this study suggests that more detailed plans and institutional supports should be provided to enhance operating room nurses’ organizational commitment along with efficient nursing administration in system and human power management.
