본 연구는 여성근로자들이 갖는 다중정체성과 그로 인한 차별의 교차성에 주목한다. 노동시장 내 여성근로자가 지각하는 차별은 단순히 성차별로 규정될 수 없으며, 차별을 해석함에 있어 ‘여성’이란 단일한 축이 아닌 여성근로자가 갖는 다중의 정체성으로부터 해석되어야 한다고 본다. 따라서 이들이 가진 다중정체성에서 파생된 이질적 요인의 교차에 따라 세부적으로 집단을 분류하여 집단 간 차별 지각 차이를 살핀다.
구체적으로는 여성근로자는 여성으로서의 ‘젠더 정체성’과 가정 내 돌봄을 수행하는 ‘돌봄자 정체성’, 조직 내 ‘노동자 정체성’의 세 정체성을 갖는다고 본다. 이때 젠더 정체성과 노동자 정체성, 돌봄자 정체성과 노동자 정체성은 서로 상충한다. 따라서 각 정체성의 상충으로 인해 발생되는 노동시장 내 차별을 심층적으로 살핀다. 그 후 교차성 이론을 바탕으로 여성근로자들이 지각하는 차별의 다차원성을 들여다본다. 그에 따라 같은 젠더 정체성을 공유하는 집단이라 할지라도 여성 개인이 가진 이질적 요소에 따라 차이가 발생할 수 있는 점에 주목한다.
여성 내부의 차이를 살펴보기 위해 교차성에 대한 McCall의 범주적 접근 방식을 차용하여, 여성근로자 개개인이 가질 수 있는 서로 다른 이질적 요소들을 개인적, 조직적 범주로 분류한다. 개인적 범주의 경우, 연령대, 학력, 혼인상태, 미취학 자녀 유무를 포함한다. 조직적 범주의 경우, 조직유형, 고용형태, 월평균 소득을 포함한다. 개인적 범주의 하위요인 간 교차, 조직적 범주의 하위요인 간 교차, 개인적 범주의 하위요인과 조직적 범주의 하위요인 간 교차에 따라 집단을 분류한다. 그 후 각 집단 간 6가지 차별 상황-‘새로운 일자리 취업’, ‘임금(월급, 보수)’, ‘일자리 교육훈련 기회’, ‘승진(승급)’, ‘업무배치’, ‘해고’-에 따른 지각 차이를 분석한다.
본 연구 결과는 다음과 같다. 제시된 6가지 차별 상황에서 차별 경험이 ‘있다’고 응답한 비율은 각각 약 1% 전후로 매우 낮게 나타났다. 각 상황에 나타난 차별의 유형을 살펴보기 위해 다중응답분석을 실시한 결과, ‘성’으로 인한 차별뿐만 아니라 ‘고용형태’, ‘연령’, ‘학력’, ‘혼인상태’로 인해 차별을 경험하였음이 드러났다. 그에 따라 노동시장 내 여성근로자가 경험하는 차별은 단순히 ‘성’으로 인한 것이 아니라 다양한 요소가 복합적으로 가중되어 작용되고 있음을 시사하였다. 다중응답분석에서 드러난 차별유형과 더불어 여성근로자의 차별 지각을 다룬 선행연구들에서 밝혀진 ‘미취학 자녀 유무’, ‘월평균소득’, ‘조직유형’까지 추가적으로 선정하여 각 요인 간 교차에 따라 여성근로자 집단을 세분화하였다. 이때 McCall의 범주적 접근 방식을 차용하여 연령대, 학력, 혼인상태, 미취학 자녀 유무는 ‘개인적 범주’로 분류하였으며, 조직유형, 고용형태, 월평균소득은 ‘조직적 범주’로 분류하였다. 각 범주 내 교차, 범주 간 교차에 따른 집단 간 차별 지각의 차이는 다음과 같이 나타났다.
첫째, 개인적 범주 내 하위요인인 ‘혼인상태’와 ‘미취학 자녀 유무(이하 미취학 생략)’의 교차에 따른 분석 결과, ‘새로운 일자리 취업’ 차별 상황의 경우, 미혼 무자녀 집단이 기혼 무자녀, 기혼 유자녀 집단보다 차별을 지각하는 경향이 더 높게 나타났다. ‘임금’ 차별 상황의 경우, 미혼 무자녀 집단이 기혼 무자녀&유자녀 집단보다 차별을 지각하는 경향이 더 높게 나타났다. ‘교육훈련’ 차별의 경우 기혼 무자녀 집단이 미혼 무자녀와 기혼 유자녀 집단보다 차별을 지각하는 경향이 더 높은 것으로 나타났다. ‘승진’ 차별 상황에서는 미혼 무자녀 집단이 기혼 유자녀&무자녀 집단보다 차별을 지각하는 경향이 더 높은 것으로 나타났다. ‘해고’ 차별 상황에서는 기혼 무자녀 집단이 미혼 무자녀, 기혼 유자녀 집단보다 차별을 지각하는 경향이 더 높은 것으로 나타났다. ‘업무배치’ 차별 상황의 경우, 기혼 유자녀 집단이 미혼 무자녀와 기혼 유자녀 집단보다 차별을 지각하는 경향이 더 높은 것으로 나타났다.
둘째, 조직적 범주 내 하위요인인 ‘조직유형’과 ‘고용형태’의 교차에 따른 분석 결과, ‘새로운 일자리 취업 시’ 차별 상황의 경우, 민간 비정규직 집단이 다른 세 집단에 비해 해당 상황에서의 차별을 지각하는 경향이 더 높고, 공공보다 민간에서 차별을 더 높게 지각하는 것으로 나타났다. 반면 ‘임금’ 차별 상황의 경우 카이제곱 검정 결과 각 집단 간 차이가 유의미하지 않은 것으로 나타났다. ‘교육훈련’ 상황의 경우, 민간 정규직 집단이 다른 세 집단보다 차별을 지각하는 경향이 높게 나타났다. ‘승진’ 상황의 경우, 민간 정규직 집단이 다른 세 집단에 비해 해당 상황에서의 차별을 지각하는 경향이 높게 나타났다. 반면 ‘해고’ 차별 상황의 경우 Monte Carlo 검정 결과 각 집단 간 차이가 유의미하지 않은 것으로 나타났다. ‘업무배치’ 차별 상황의 경우, 민간 정규직 집단> 공공 비정규 집단> 민간 비정규직 집단> 공공 정규직 집단 순으로 해당 상황에 있어 차별을 지각하는 경향이 더 높은 것으로 나타났다.
셋째, 개인적 범주와 조직적 범주 간 교차의 경우 ‘연령’과 ‘고용형태’간의 교차, ‘학력’과 ‘월평균소득’ 간의 교차에 따라 집단을 세분화하여 살펴보았다. 먼저 ‘연령’과 ‘고용형태’간의 교차에 따른 분석결과는 다음과 같다. ‘새로운 일자리 취업 시’ 차별 상황의 경우, 정규직보다 비정규직이 중고령보다 청년층이 차별을 지각하는 경향이 더 높은 것으로 나타났다. ‘임금’ 차별 상황의 경우, 중고령보다 청년층이, 정규직보다 비정규직 이 차별을 지각하는 경향이 더 높은 것으로 나타났다. ‘교육훈련’ 차별 상황의 경우, 청년 정규직 집단이 다른 세 집단에 비해 차별을 지각하는 경향이 낮게 나타났다. ‘승진’ 차별 상황의 경우, 중고령 비정규직 집단이 다른 세 집단에 비해 차별을 지각하는 경향이 낮은 것으로 나타났다. ‘해고’ 차별 상황의 경우 Monte Carlo 검정 결과 각 집단 간 차이가 유의미하지 않은 것으로 나타났다. ‘업무배치’ 차별 상황의 경우, 청년 비정규직> 중고령 정규직> 청년 정규직> 중고령 비정규직 집단 순으로 차별을 지각하는 경향이 더 높은 것으로 나타났다.
마지막으로 ‘학력’과 ‘월평균소득’ 간의 교차에 따른 집단 간 차별 지각차이를 살펴보면 다음과 같다. ‘새로운 일자리 취업 시’ 차별 상황의 경우, 저학력 고소득 집단이 타 집단에 비해 차별을 지각하는 경향이 더 높은 것으로 나타났다. ‘임금’ 차별 상황의 경우, 저학력 중간소득 집단이 타 집단에 비해 차별을 지각하는 경향이 더 높은 것으로 나타났다. ‘교육훈련’ 차별 상황의 경우, 중간소득 집단에서 타 집단에 비해 차별을 지각하는 경향이 더 높게 나타났으며 이때의 학력수준은 무관하였다. ‘승진’ 차별 상황의 경우, 저학력 고소득 집단이 승진 상황에서 타 집단에 비해 차별을 지각하는 경향이 더 높은 것으로 나타났다. ‘해고’ 차별 상황의 경우, 고소득 집단이 타 집단에 비해 차별을 지각하는 경향이 더 낮게 나타났으며 이때의 학력수준은 무관하였다. ‘업무배치’ 차별 상황의 경우, 고학력 고소득 집단이 타 집단에 비해 차별을 지각하는 경향이 더 높은 것으로 나타났다.
본 연구는 1% 전후라는 숫자상의 한계에도 불구하고, 그동안 노동시장 내 여성근로자가 경험하는 차별을 성차별이란 틀로 뭉뚱그려 해석되어온 점을 지적하며, 교차성의 관점으로 차별을 분석한 점에서 학문적 의의가 있다. 노동시장 내 여성근로자가 경험하는 차별이 어떠한 구조적 역동 속에서 이뤄지고 있는지, ‘여성’이란 정체성을 공유하고 있는 집단이라 할지라도 여성 개인이 가진 이질적 요인들에 따라 차별 지각은 상이할 수 있는 점을 드러내었다. 그에 따라 ‘여성’이라는 마이너리티 내에서도 재위계화 될 수 있음을 보여주고자 시도한 것에 그 의의가 있다. 이를 통해 여성근로자 가진 다중정체성과 그로부터 파생되는 이질적 요인들로 인해 이들이 경험하는 차별은 결코 단일한 축으로 해석될 수 없음을 증명하였다.
This study focuses on the intersection of multiple identities and discrimination experienced by female workers. Discrimination perceived by female workers in the labor market cannot be simply defined as gender discrimination, and in interpreting discrimination, it should be interpreted from the multiple identities that female workers have, rather than a single axis of 'women'. Therefore, based on the intersection of heterogeneous factors derived from their multiple identities, the groups are classified in detail, and differences in perception of discrimination between groups are examined.
Female workers have three identities: 'gender identity' as a woman, 'caregiver identity' as a caregiver in the home, and 'worker identity' within the organization. Gender identity and worker identity, caregiver identity and worker identity are in conflict with each other. Therefore, this study delves deeply into the discrimination that occurs in the labor market due to the conflict of each identity. Then, based on intersectionality theory, this study examine the multidimensionality of discrimination perceived by female workers. Accordingly, this study pay attention to the fact that even groups that share the same gender identity can have differences depending on the heterogeneous factors that individual women have.
To examine the differences within women, McCall's categorical approach to intersectionality is adopted to classify the heterogeneous factors that each female worker can have into personal and organizational categories. The personal category includes age, education, marital status, and whether they have preschool children. The organizational category includes organizational type, employment type, and average monthly income. The groups are classified based on the intersection of sub-factors of the personal category, the intersection of sub-factors of the organizational category, and the intersection of sub-factors of the personal and organizational categories. Then, differences in perception of discrimination between groups are analyzed based on six types of discrimination: 'new job employment', 'wages (monthly salary, compensation)', 'job education and training opportunities', 'promotion', 'work assignment', and 'dismissal'.
The study found that the percentage of discrimination experienced in each of the six presented discriminatory situations was very low, at around 1%. Multiple response analysis was conducted to examine the types of discrimination that occurred in each situation, revealing that discrimination was experienced not only due to 'gender', but also due to 'employment type', 'age', 'education level', and 'marital status'. Accordingly, it was suggested that the discrimination experienced by female workers in the labor market is not simply due to 'gender', but is influenced by various factors that are compounded. In addition to the types of discrimination revealed in the multiple response analysis and previous studies on female workers' discrimination perception, 'presence of preschool children', 'average monthly income', and 'organizational type' were selected and the female worker group was subdivided according to the intersection of each factor by adopting McCall's categorical approach. Age, education, marital status, and whether they have preschool children were classified as 'personal categories', while organizational type, employment type, and average monthly income were classified as 'organizational categories'. The difference in perception of discrimination between groups based on the intersection of sub-factors within each category and between categories is shown below.
First, based on the analysis of the intersection of sub-factors within the personal category, specifically 'marital status' and 'presence of preschool children' (hereafter, omitting 'preschool'), in the discriminatory situation of 'new job employment,' the unmarried and childless group tended to perceive discrimination more than the married and childless or married with children groups. In the 'wages' discriminatory situation, the unmarried and childless group tended to perceive more discrimination than the married and childless or married with children groups. For the 'job education and training opportunities' discriminatory situation, the married and childless group tended to perceive more discrimination than the unmarried and childless or married with children groups. In the 'promotion' discriminatory situation, the unmarried and childless group tended to perceive more discrimination than the married with children and married and childless groups. In the 'dismissal' discriminatory situation, the married and childless group tended to perceive more discrimination than the unmarried and childless or married with children groups. Lastly, in the 'work assignment' discriminatory situation, the married with children group tended to perceive more discrimination than the unmarried and childless or married and childless groups.
Secondly, based on the analysis of the intersection of sub-factors within the organizational category, specifically 'organizational type' and 'employment type,' in the discriminatory situation of 'new job employment,' the private non-regular employment group tended to perceive discrimination more than the other three groups, and perceived more discrimination in the private sector compared to the public sector. On the other hand, for the 'wages' discriminatory situation, the chi-square test results indicated no significant difference between the groups. In the 'job education and training opportunities' discriminatory situation, the private regular employment group tended to perceive more discrimination than the other three groups. In the 'promotion' discriminatory situation, the private regular employment group tended to perceive more discrimination than the other three groups. However, the Monte Carlo test results showed no significant difference between the groups in the 'dismissal' discriminatory situation. For the 'work assignment' discriminatory situation, the perception of discrimination tended to be higher in the following order: private regular employment group > public non-regular employment group > private non-regular employment group > public regular employment group.
Thirdly, in the analysis based on the intersection of sub-factors between the personal and organizational categories, the segmentation of groups was examined according to the intersection of 'age' and 'employment type,' as well as 'education level' and 'average monthly income. First, for the analysis based on the intersection of 'age' and 'employment type,' in the discriminatory situation of 'new job employment,' non-regular workers tended to perceive more discrimination than regular workers, and younger workers tended to perceive more discrimination than middle-aged workers. In the 'wages' discriminatory situation, younger workers and non-regular workers tended to perceive more discrimination than middle-aged workers and regular workers. For the 'job education and training opportunities' discriminatory situation, the young regular worker group tended to perceive less discrimination than the other three groups. In the 'promotion' discriminatory situation, the middle-aged non-regular worker group tended to perceive less discrimination than the other three groups. However, the Monte Carlo test results showed no significant difference between the groups in the 'dismissal' discriminatory situation. For the 'work assignment' discriminatory situation, the perception of discrimination tended to be higher in the following order: young non-regular worker group > middle-aged regular worker group > young regular worker group > middle-aged non-regular worker group.
Lastly, when examining the perceived discrimination differences among groups based on the intersection of 'education level' and 'average monthly income,' the following results were observed. In the discriminatory situation of 'new job employment,' the low education high-income group tended to perceive more discrimination than the other groups. In the 'wages' discriminatory situation, the low education middle-income group tended to perceive more discrimination than the other groups. For the 'job education and training opportunities' discriminatory situation, the middle-income group tended to perceive more discrimination than the other groups, regardless of their education level. In the 'promotion' discriminatory situation, the low education high-income group tended to perceive more discrimination than the other groups. For the 'dismissal' discriminatory situation, the high-income group tended to perceive less discrimination than the other groups, and education level was irrelevant in this context. In the 'work assignment' discriminatory situation, the high education high-income group tended to perceive more discrimination than the other groups.
Despite the numerical limitation of around 1%, this study has academic significance in that it points out that the discrimination experienced by female workers in the labor market has been lumped together and interpreted within the framework of gender discrimination, and analyzes discrimination from the perspective of intersectionality. It emphasizes the scholarly importance of analyzing discrimination, shedding light on how discrimination by female workers in the labor market occurs within a certain structural dynamic. Even among groups that share the identity of 'women,' it reveals that perceptions of discrimination can vary depending on the heterogeneous factors that individual women possess. Therefore, the attempt to show that even within the minority of 'women,' they can be re-subordinated adds meaningful insights. Through this, it has been demonstrated that discrimination experienced by female workers, due to their multiple identities and the heterogeneous factors derived from them, cannot be interpreted on a single axis.
