The aim of this study is to clarify, first, the influence of hotel employees’ perceived trust on group cohesiveness, job satisfaction, and the turnover intention, second, the influence of group cohesiveness on job satisfaction and the turnover intention, and third, the influence of job satisfaction on the turnover intention, so as to emphasize the importance of hotel employees’ trust in higher officers and organization as a way of effective personnel management, and of improving business competence.
The research subjects of this study were sampled by way of convenience sampling method from the employees of super first class and second class hotels located in Daegu, Gyeongbuk, and Busan areas. Among 500 questionnaires distributed to thirteen hotels, 439(87.8%) were used as analysis data except some insincere and missing questionnaires. To test the hypotheses, multiple regression and simple regression were applied.
The results of practical analysis are as follows; First, the hypothesis that hotel employees’ trust in higher officers and organization has a positive influence on the group cohesiveness was supported. Second, the hypothesis that hotel employees’ trust in higher officers and organization has a positive influence on the job satisfaction was supported. Third, the hypothesis that hotel employees’ trust in higher officers and organization has a negative influence on the turnover intention was rejected. Fourth, the hypothesis that group cohesiveness has a positive influence on the job satisfaction was supported. Fifth, the hypothesis that group cohesiveness has a negative influence on the intention to change occupation(e.g.,), was supported. Sixth, the hypothesis that job satisfaction has a negative influence on the turnover intention was supported.
The suggestions resulted from this deep analysis are as follows:
First, the result is meaningful in the sense that it is the first study on the co-relationship and influence between the trust in higher officers and the group cohesiveness. Also this study will provide the opportunity to extend the scope of the traditional study on the hotel employees’ trust. Second, this study has revealed that the trust in higher officers and organization has a positive influence on the job attitudes. It shows that the trust in higher officers, and organization is important for the job satisfaction as well as for the attitude formation of employees. Third, this study shows that the hotel employees’ trust in organization has a negative influence on the intention to change occupation. However, trust in higher officers does not show any negative influence on the intention to change occupation. It means that this study is different from other studies related to organization that indicate the trust in higher officers is a vary important variable. In the sense that there were very few studies on the co-relationship between the trust in higher officers and the intention to change occupation, this study for hotel employees has an importance and will provide a theoretical suggestion for the study of the future. Fourth, it must be recognized that without having a strong group cohesiveness among hotel employees we cannot achieve our organizational objects, and it is definitely necessary that, because the high rate of turnover has a negative influence on the effect of management, there must be suggested definitely a necessity and counter-plan for the decrease of the rate of occupation change.
The deficit of this study and suggestions for the continuing study after this study are as follows: First, due to its spatial limitation confined only to the employees of the super class hotels located in Daegu, Gyeongbuk, and Busan areas, it has some limitation in generalization of the research results. Second, this study only utilizes the trust in higher officers and organization, but it will be effective to include every kinds of variable of trust in the future study.
