유아교육, 보육 관련 학과 학생들의 경우 대부분 자신의 전공에 따라 유아교사로서의 취업을 선택하고 있다. 그 중 직장 어린이집은 많은 학생들이 관심을 보이는 취업 기관의 하나이다. 직장 어린이집의 교사는 타 설립유형 어린이집에 비해 높은 보수를 지급 받으며, 질 높은 교사 교육을 제공받음으로써 전문성을 향상할 기회가 많은 편이다. 이러한 장점으로 인해 예비 유아교사들의 직장 어린이집에 대한 관심이 높아지고 있는 것이다. 또한, 직장 어린이집의 양적 확대로 인해 직장 어린이집의 교사의 수요가 증대되고 있다. 그러나 직장 어린이집에 대한 예비 유아교사들의 높은 관심에 비해 관련 정보나 자료 탐색이 쉽지 않은 상황이다. 이러한 취업 준비과정에서의 충분한 정보 탐색 제한 및 확신 부족은 교사의 이직, 보육⋅교육의 질 저하로 이어질 가능성이 있다.
따라서 본 연구에서는 직장 어린이집에 취업하고자 하는 예비 유아교사들의 이야기를 탐색 해보고자 하였다. 본 연구 결과는 예비 유아교사들이 직장 어린이집 취업에 어떤 관점을 가지고 있으며 어떤 과정을 통해 취업이 이루어지는지 보여줌으로써, 앞으로 예비 유아교사들의 진로 선택과 취업 준비 행동을 돕고자 하는 이들에게 기초자료가 될 수 있을 것으로 기대한다.
본 연구에서는 직장 어린이집 취업을 준비하였던 예비 유아교사 6인을 참여자로 목적 표집 하였다. 자료 수집은 21년 1월 초부터 21년 2월 말까지 총 2개월의 기간 동안 이루어졌다. 6명의 연구 참여자 중 5명의 참여자들은 2번의 개별 면담, 1번의 집단 면담이 진행되었고, 1명의 참여자는 3번의 개별 면담이 이루어졌다. 자료 분석을 위해 텍스트로 정리된 자료들을 반복적으로 읽으며 분석적 메모를 작성하였고, 코드를 선정하여 선정한 코드별로 자료를 유목화 하였다. 자료의 유목화와 의미 추출을 통해 연구 결과를 나타낼 수 있는 주제를 개념화하였다. 연구의 타당도 확보를 위해 구성원 검토, 동료 연구자와 질적 연구 전문가의 확인과 조언을 활용하였다.
본 연구의 결과, 참여자들은 주변 환경으로 인해 자연스럽게 직장 어린이집 취업으로 향하게 되었고, 참여자 스스로도 직장 어린이집에 대한 정보를 찾아보며 취업 방향을 확정짓는 모습을 볼 수 있었다. 또, 직장 어린이집 관련 정보를 탐색하기 위해 온, 오프라인 등의 다양한 출처를 참조하였고 실질적 취업 준비의 과정에서도 다양한 지원처로부터 도움을 받았다. 더불어 실습은 직장 어린이집을 실제로 경험할 수 있는 소중한 시간이었지만, 추후 취업과 연결될 수 있어 부담스러운 부분도 있다고 하였다. 특히, 직장 어린이집의 채용과정에서 가장 결정적인 부분은 면접이라고 보았고 면접 준비에 많은 개인적인 노력들을 쏟았다. 더불어 이들이 직장 어린이집 취업을 준비하는 과정에서 느낀 아쉬움과 어려움, 혼란도 적지 않았던 것 같다.
이상의 연구 결과들을 바탕으로 교육적 의미를 논의하면 다음과 같다. 첫째, 학생들이 직장 어린이집 취업에 막연한 분위기로 자연스럽게 쏠리게 되는 것이 아닌, 보다 의식적이고 주체적으로 자신의 삶에서 마주치는 것들을 하나의 사건으로 만들고 탐색할 수 있도록 돕는 것이 중요하다. 이를 위해 자신에 대한 충분한 이해를 돕고 단기적인 취업 성공이 아닌 장기적인 자신의 삶을 고민할 수 있도록 지도할 필요가 있다. 둘째, 성공적인 진로 선택과 취업 준비를 위해서는 다양한 정보원, 지원처의 유연한 활용을 통해 자신에게 적절한 것으로 전환 시킬 수 있는 능력이 중요하다. 따라서 정보의 홍수 속에서 필요한 정보를 찾고 정확한 정보를 판단하고 거짓 정보들을 걸러내는 등의 주체적 정보 문해력이 강조되어야 할 것이다. 셋째, 보육실습은 교사의 자질을 갖추고 그 역할을 성공적으로 수행할 수 있는 교사를 길러내기 위한 주요 과정으로 볼 수 있으나, 실습의 본래 목적이나 의미가 퇴색되어 평가와 취업 연계에 대한 두려움이 존재하였다. 이를 위해 원장, 지도교사는 성공적인 조력자 역할을 넘어 훌륭한 삶의 역할 모델이 될 필요가 있다. 넷째, 면접이 국한된 형태와 한정적인 상황으로 이루어지고 있어, 단편적인 측면만을 평가할 가능성이 컸다. 이러한 제한점을 극복하기 위해 지원자들의 모든 역량을 발휘할 수 있는 다양한 면접 질문, 방식을 도입하는 변화가 필요하다.
본 연구 결과는 직장 어린이집의 진로 지도, 취업 준비과정을 돕기 위한 의미 있는 자료가 될 수 있을 것이다. 보다 바람직한 진로 및 취업 지도의 방향을 고민함으로써 신중한 진로 선택이 이루어질 수 있기를 기대한다.
Students from early childhood education and child-care related departments mostly pursue employment in the institutions of early childhood education. Among diverse institutions, workplace-based daycare centers are one of the most attractive institutions where many students show their interest. Teachers at workplace-based daycare centers are usually paid more than other types of daycare center and have more opportunities to improve their expertise by receiving high-quality teacher education from the institutions. Due to these advantages, preservice early childhood teachers are showing an increased level of interest in workplace-based daycare centers. Furthermore, the quantitative expansion of workplace-based daycare centers has increased the demand for workplace-based daycare center teachers. Based on such situation, preservice teachers' interest in workplace-based daycare centers is increasing; however, getting relevant and precise information about the recruitment process is not easy. The limits of exploring a sufficient level of data during the employment preparation process and the lack of confidence are likely to lead teachers' career change, which might ultimately cause lower quality of child care and education.
Therefore, this study aimed to explore preservice early childhood teachers' story of seeking employment in workplace-based daycare centers. The results of the study are expected to serve as basic data for those who intend on helping preservice early childhood teachers with regard to choosing a career path and carrying out employment preparation behavior by showing what perspectives preservice early childhood teachers have toward employment at workplace-based daycare centers and what process takes place during the employment preparation process.
Six preservice early childhood teachers who were preparing for employment at workplace-based daycare centers were participated in this study. Data were collected through two individual interviews and one group interviews with the participant from early January to late February in 2021. To analyze the data, all transcriptions from the interviews were repeatedly read and coded. By classifying the codes and extracting the meanings, the final themes were emerged. The study utilized a member check as well as the verification and advice from fellow researchers and qualitative research experts for the purpose of securing the validity of the study.
The results show that the participants naturally tend toward employment at workplace-based daycare centers as a result of their surrounding environment, and the participants themselves were revealed to have settled on a direction of employment by seeking information about workplace-based daycare centers. They also referred to variety of sources both on- and offline and received help from a variety of support institutions during the actual process of employment preparation. Although their practicum in workplace-based daycare centers was valuable for having actual experiences in the type of institutions, the participants also felt burdened because of the possibility of linking to their future employment chances. In particular, the participants viewed the interview as the most critical part in the recruitment process for workplace-based daycare centers and devoted much of their personal effort into the interview preparation. Furthermore, there was considerable regret, difficulty, and confusion experienced during the preparation process of employment at workplace-based daycare centers.
Based on the results, some implications are discussed. First, it is important to help students create what they encounter in their lives consciously and independently as a single event and to explore this event, as opposed to spontaneously being driven by a vague atmosphere toward employment at workplace-based daycare centers. To this end, it is necessary to help students sufficiently understand themselves and instruct them in a way that allows them to think over their life in the long-term rather than simply succeed in getting employed in short-term. Second, it is important for students to have the ability to convert resources into something adequate for themselves by flexibly utilizing a variety of information sources and support institutions in order to successfully choose a career path and prepare for employment. Therefore, students require independent information literacy ability which involves finding the necessary information within a deluge of information, determining the accurate information, and filtering out false information. Third, although the practicum is a key process for developing preservice teachers with the necessary qualifications as teachers and the ability to successfully perform such a role, the original purpose and meaning of the practicum have been distorted into something that involves fear in terms of evaluation and employment linkage. Consequently, directors and mentor teachers need to serve as excellent life role models beyond the level of successful helpers. Fourth, as the interviews were limited in form and circumstance, it was only possible to make assessments about fragmentary aspects of the applicants. In order to overcome these limitations, it is necessary to make changes that involve adopting a variety of interview questions and methods capable of allowing applicants to exert all of their capabilities.
The results of this study will serve as meaningful data that guides career paths and aids the process of employment at workplace-based daycare centers. By being concerned with a more desirable direction of guidance for career paths and employment, it would hope that preservice teachers are able to carefully choose a career path and reduce the problem of childcare teacher turnover.
