부하에 의한 심리적 계약위반이 중간관리자의 정서적 몰입에 미치는 영향: 직무스트레스와 정서적 소진의 직렬다중매개효과를 중심으로 = The Effect of Psychological Contract Breach by Subordinates on Affective Organizational Commitment of middle managers: Focusing on the Serial Multiple Mediation of Job Stress and Emotional Exhaustion

최근 현장의 중간관리자는 한정된 시간 내 업무량과 성과 수준은 동일한 상황에서, 부하 직원들을 대신하여실무도 수행하면서 동시에 책임을 지는 역할까지 수행함에 따라, 직무소진과 스트레스가 증가하고 있고 그들의조직몰입에도 부정적 영향을 미치고 있다. 조직의 관점에서 보면, 조직구성원에게 기대했던 약속과 의무가 이행되지않는 심리적 계약위반으로 인하여 심리적 계약의 체결 및 유지의 핵심 대리인인 중간관리자는 어려움을 겪고 있는것으로 볼 수 있다. 이에 본 연구는 부하의 심리적 계약위반이 중간관리자의 조직몰입에 미치는 영향과 그 과정에서직무스트레스와 정서적 소진의 직렬다중매개효과를 검증하고자 하였다.
가설검증을 위하여 국내 기업에 근무하는 중간관리자를 대상으로 설문조사를 실시하였으며, 총 361명의 자료가분석에 사용되었다. 본 연구에서는 동일방법편의(common method bias)의 영향을 최소화하기 위해 설문조사 시독립변수와 종속변수의 측정 시기를 분리하였으며, 성별, 연령, 결혼여부, 중간관리자로서의 업무수행 기간과업무유형, 팀 규모, 상사의 심리적 계약위반을 통제변수(control variable)로 반영하였다.
분석 결과, 첫째, 부하에 의한 심리적 계약위반은 중간관리자의 정서적 몰입에 부(-)의 영향을 미치는 것으로나타났다. 둘째, 부하에 의한 심리적 계약위반과 정서적 몰입 간 직무스트레스의 매개효과는 나타나지 않았다.
셋째, 정서적 소진은 부하에 의한 심리적 계약위반과 정서적 몰입 간의 관계를 매개하는 것으로 나타났다. 넷째, 부하에 의한 심리적 계약위반과 정서적 몰입 간에 직무스트레스와 정서적 소진의 직렬다중매개효과가 확인되었다.
본 연구는 중간관리자의 관점에서 부하에 의한 심리적 계약위반이 정서적 몰입의 선행 요인이라는 것을 규명하였고, 부하의 심리적 계약위반은 중간관리자에게 직무스트레스를 초래하고, 이는 정서적 소진으로 이어지면서 정서적몰입을 저해하는 메커니즘을 밝혀냈다는 데 의의가 있다. 또한, 심리적 계약에 관한 기존 연구들은 일반적으로구성원의 관점에서 접근하였으나, 본 연구는 조직의 대리인인 리더의 관점에서 부하가 심리적 계약을 위반했을때 중간관리자에게 미치는 영향을 실증적으로 검증하여, 심리적 계약 연구의 확장성을 제시했다는 점에서 특별한의의를 갖는다. 이러한 연구 결과를 바탕으로 연구의 이론적・실무적 시사점 및 연구가 갖는 한계점을 제시하고 향후 연구 방향을 위한 제언을 논의하였다
Recently, middle managers in the field have been experiencing increasing job burnout and stress, and their organizational commitment has been negatively impacted by the fact that they are performing tasks on behalf of their subordinates and taking on responsibilities at the same time, with the same workload and performance level in a limited amount of time. From the organization's point of view, the middle manager, a key agent for signing and maintaining psychological contracts, is struggling due to a psychological breach of contract in which the promises and obligations expected from organization members are not fulfilled. Therefore, this study aimed to examine the impact of psychological contract breach by subordinates on middle managers' organizational commitment and the serial multiple mediation effect of job stress and emotional exhaustion in the process.
To verify the hypothesis, a survey was conducted on middle managers working at domestic companies, and a total of 361 data were used for analysis. In order to minimize the effects of common method bias, this study separated the measurement periods of independent and dependent variables in the survey, and reflected gender, age, marital status, length of service as a middle manager, type of work, team size, and psychological contract breach by supervisors as control variables.
The results of the analysis showed that, first, psychological contract violation by subordinates had a negative effect on middle managers' emotional commitment. Second, there was no mediating effect of job stress between psychological contract breach by subordinates and emotional commitment. Third, emotional exhaustion mediated the relationship between subordinate psychological contract breach and emotional commitment. Fourth, we found a serial multiple mediation effect of job stress and emotional exhaustion on the relationship between psychological contract breach by subordinate and emotional commitment.
This study found that psychological contract breach by subordinates is an antecedent of emotional commitment in middle managers, which is significant because it reveals a negative mechanism by which psychological contract breach by subordinates leads to job stress in middle managers, which in turn leads to emotional burnout, which hinders emotional commitment. In addition, while many psychological contract studies have generally focused on employees' perceptions, this study is significant in that it extends the psychological contract literature by empirically examining the impact of subordinates' psychological contract breach on middle managers from the perspective of leaders as organizational agents. Based on these findings, the theoretical and practical implications of the study and its limitations were presented, and suggestions for future research directions were discussed.
